are the majority letting these guys do their own thing or are yu controlling each one individually?

on a whole they do a decent job but u have never seen them connect a road with another civ.

What are you talking about? I have twenty-thirty workers and they're cutting forests, mining, etc. like mad. I've seen two work as a team to stretch a road halfway across a huge continent to connect two cities I laid really far apart.

I haven't tried automating them yet. I usually won't even touch unit automation unless my CIV is clearly ahead and not in any danger.
